學校兼行政教師對工作投入、工作壓力、工作滿意與工作績效相關之研究

學校兼行政教師所產生的問題,隨著時代的變遷已有了變化,本研究有鑑於此,將研究重點放在幫助領導者掌控兼行政教師的現況,另一方面建立參考指標,使行政工作產生最大的績效。
  本研究實證調查結果:(1)影響工作績效指標,依影響力大小排序,在「工作壓力」構面下,依序為「工作負荷」、「人際角色」、「專業知能」、「時間壓力」。在「工作滿意」構面下,依序為「工作本身」、「工作環境」、「升遷福利」。在「工作投入」構面下,依序為「工作熱誠」、「參與專注」、「興趣認同」。(2)「工作投入」、「工作壓力」、「工作滿意」相互間部分有顯著相關。(3)不同個人背景變項,在「工作壓力」、「工作滿意」、「工作投入」、「工作績效」上部分有顯著差異。「工作壓力」在「性別」、「年齡」、「婚姻」、「年資」、「任職處室」、「職務」、「任教規模」、「任教地區」、「任教學制」上部分有顯著差異。「工作滿意」在「性別」、「年齡」、「婚姻」、「年資」、「任職處室」、「職務」、「任教規模」上部分有顯著差異。「工作投入」在「年齡」、「婚姻」、「年資」、「任職處室」、「職務」、「任教類別」、「任教規模」、「任教學制」上部分有顯著差異。「工作績效」在「年齡」、「婚姻」、「年資」、「任職處室」、「職務」、「任教類別」、「任教規模」、「任教地區」、「任教學制」上部分有顯著差異。綜合本研究結果與過去文獻比較有明顯的差異性,對於學校領導者有實務參考的依據。

英文摘要

The problems generated from teachers concurrently holding administrative posts have changed over time. Noticing this, this study puts emphasis on helping leaders knowing the status quo teachers concurrently holding administrative posts, on the other hand setting up reference index to maximize the performance for administrative posts.
The empirical results of this study are: (1) In the aspect of work stress Job, performance index are affected by workload, interpersonal role, professional ability, and time stress sorted by influence. In the aspect of job satisfaction, the order is job itself, job environment, and promotion and welfare. In the aspect of work involvement, the order is work enthusiasm, participation and concentration, and interest and identity. (2) Among Job involvement, job stress, and job satisfaction, those are partly significant related. (3) Different individual background variables are partly significant different in job stress, job satisfaction, job involvement, and job performance. Job stress is partly significant different in gender, age, marital status, years of service, working office, position, scale of teaching, teaching region, and teaching school type.Job satisfaction is partly significant different in gender, age, marital status, years of service, working office, position, and scale of teaching.Job involvement is partly significant different in age, marital status, years of service, working office, position, category of teaching, scale of teaching, and teaching school type.Job performance is partly significant different in age, marital status, years of service, working office, position, category of teaching, scale of teaching,
teaching region, and teaching school type.
